The Influence of Work Motivation and Organizational Commitment on Employee Turnover Intention at Ruam Jai Rak Hospital
Abstract
This study aimed to examine the effects of work motivation and organizational commitment on turnover intention among employees of Ruam Jai Rak Hospital. The sample consisted of 180 employees, and data were collected through questionnaires. Data analysis included percentages, means, standard deviations, and multiple regression analysis. The results showed that most employees were female (75%), aged 21–30, single, held a bachelor’s degree, and earned an average monthly income of 30,001–50,000 baht. Work motivation and maintenance factors were rated at a high level (X ̅= 4.21 and 4.02, respectively), while organizational commitment was also high (X ̅ = 4.24). Turnover intention was rated at a moderate level (X ̅ = 2.73). Regression analysis revealed that career advancement opportunities (β= 0.264, p = 0.032), occupational status (β = -0.251, p = 0.024), and coworker relationships (β= 0.255, p = 0.009) significantly influenced turnover intention. Organizational commitment factors, when analyzed separately, showed no significant effect on turnover intention. However, combined analysis of work motivation and organizational commitment revealed that job success (β= -0.192, p = 0.045) and coworker relationships (β = 0.244, p = 0.015) significantly influenced turnover intention. This study provides essential insights for developing policies aimed at reducing turnover intention among hospital employees.
