ETHICAL CLIMATES AND UNETHICAL PRO-ORGANIZATIONAL BEHAVIORS IN THE CONTEXT OF MAINLAND CHINA

Abstract
Abstract - Does the organizational ethical environment affect employees’ unethical pro-organizational behavior (UPB) and organizational citizenship behavior (OCB)? We explore these questions in this paper. Drawing on a sample of employees from Mainland China, this study uses social learning theory and social exchange theory to investigate the impact of ethical climates on UPB and OCB, respectively. We find that the instrumental climate and the principled-local/cosmopolitan climates have a significant positive and negative effect on UPB respectively, while the caring climate and independence climate haves no significant effect on UPB. In addition, the result shows that the caring and the principled- local/cosmopolitan climate have a significant positive impact on OCB, but the instrumental and independence climate have no significant effect on OCB. Moreover, the UPB is significantly and negatively correlated to OCB. Management implications, limitations, and future research directions are also discussed.
